Pengaruh Kepemimpinan Etika dan Kesimbangan Kehidupan Kerja Terhadap Niat Keluar dengan Mediasi Kepuasan Kerja

Abstract

Penelitian ini bertujuan menguji pengaruh kepemimpinan etis dan keseimbangan kehidupan kerja terhadap niat keluar dengan kepuasan kerja sebagai variabel mediasi pada karyawan shift di industri manufaktur kayu lapis Indonesia. Metode penelitian menggunakan pendekatan kuantitatif dengan survei terhadap 231 karyawan produksi PT ADN Wood Batang melalui purposive sampling. Data dianalisis menggunakan Structural Equation Modeling-Partial Least Squares (SEM-PLS) dengan SmartPLS 4.0. Hasil penelitian menunjukkan: (1) kepemimpinan etis (β=-0,390) dan keseimbangan kehidupan kerja (β=-0,322) berpengaruh negatif signifikan terhadap niat keluar; (2) keduanya berpengaruh positif signifikan terhadap kepuasan kerja (β=0,334 dan β=0,437); (3) kepuasan kerja berpengaruh negatif signifikan terhadap niat keluar (β=-0,186); (4) kepuasan kerja memediasi hubungan kepemimpinan etis-niat keluar (β=-0,062) dan keseimbangan kehidupan kerja-niat keluar (β=-0,081). Model menjelaskan 49% variasi kepuasan kerja dan 62,1% variasi niat keluar. Keseimbangan kehidupan kerja menjadi prediktor terkuat kepuasan kerja. Implikasi praktis: organisasi disarankan memprioritaskan kebijakan keseimbangan kehidupan kerja dan program pelatihan kepemimpinan etis, mencakup penjadwalan shift fleksibel, rotasi yang adil, dan pelatihan supervisor terkait pengambilan keputusan etis. Keterbatasan: desain cross-sectional dan fokus pada satu perusahaan. Penelitian selanjutnya disarankan menggunakan desain longitudinal dan perbandingan multi-perusahaan.
