Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh Career Growth Opportunity (CGO), Kompensasi Non-Finansial (KNF), dan Perceived Organizational Support (POS) secara simultan dan parsial terhadap Kinerja Karyawan di Badan Pengembangan Sumber Daya Manusia Daerah (BPSDMD) Provinsi Lampung. Desain penelitian bersifat kuantitatif dengan metode survei. Data dikumpulkan melalui kuesioner terstruktur yang disebarkan kepada 138 pegawai tetap BPSDMD Provinsi Lampung, dipilih menggunakan teknik probability sampling. Analisis data menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM) dengan bantuan software SmartPLS 4.0. Hasil penelitian menunjukkan bahwa ketiga variabel independen berpengaruh positif dan signifikan terhadap kinerja karyawan. Career Growth Opportunity dan Perceived Organizational Support terbukti memiliki pengaruh langsung yang kuat, sementara Kompensasi Non-Finansial juga signifikan meskipun dengan koefisien yang lebih rendah. Temuan ini menguatkan teori Pertukaran Sosial dan teori Resource-Based View dalam konteks sektor publik Indonesia. Implikasi praktis dari penelitian ini menekankan perlunya integrasi antara desain jalur karier yang transparan, sistem penghargaan non-material yang bermakna, dan budaya organisasi yang suportif untuk mendorong kinerja optimal. Penelitian ini memberikan kontribusi empiris dan strategis bagi pengelolaan SDM di organisasi pemerintah daerah.
