Abstract

Penelitian ini bertujuan untuk mengetahui pengaruh pelatihan dan pengembangan serta keamanan kerja terhadap kinerja karyawan, dengan komitmen organisasi sebagai variabel mediasi. Penelitian ini dilakukan di PT. Axxa, perusahaan transportasi nasional di Indonesia yang mengalami peningkatan keluhan layanan sehingga berpotensi mempengaruhi kinerja karyawan. Tujuannya adalah untuk menguji bagaimana investasi organisasi dalam pelatihan dan stabilitas kerja meningkatkan komitmen karyawan dan meningkatkan kinerja. Pendekatan kuantitatif digunakan dengan menggunakan metode survei dengan 150 responden dari divisi Solution Center, Marketing, dan Operations. Data dikumpulkan melalui kuesioner terstruktur menggunakan skala Likert dan dianalisis dengan Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa pelatihan dan pengembangan serta keamanan kerja memiliki pengaruh positif terhadap komitmen organisasi. Selain itu, komitmen organisasi secara signifikan mempengaruhi kinerja dan bertindak sebagai variabel mediasi. Hasil ini mendukung Teori Pertukaran Sosial yang menyatakan bahwa ketika karyawan menerima dukungan dari organisasi, mereka membalasnya melalui loyalitas yang lebih kuat dan kinerja yang lebih tinggi. Penelitian ini memberikan implikasi praktis untuk kebijakan SDM di sektor transportasi.
